Training Metrics
Kishore (January 2004) I have written a few articles related to metrics and metrics measurement and also a little about how HR Information Systems should be like. In this article I am proposing and discussing possible ways in which one metrics can add lot of value. Each Organization should have a metrics of "Average Number of Hours in Training per employee" and "Percentage of Employee Training budget used". This might have to be used along with a few other numbers to ensure these numbers are not wrongly interpreted. With growing knowledge industry and technological advances, it is necessary for every employee to get trained on becoming effective. It can be achieved only by conscious training in new methodologies, tools, best practices. Lot of companies leave it to the employees to enhance their skills and do very little to encourage learning. By setting a goal and tracking on this particular metric might prove useful. 1. Have a goal that Average Number of Hours in Training per employee per year should be between 40 to 80. Establish a system to gather hours spent in training by each employee and track this on a fortnightly basis. Publish these numbers to top management. Once you start collecting these numbers you may be surprised to find that very few employees get trained systematically on regular basis. Training is a very important investment. January: Number of Employees: 100 Goal: to make sure this number reaches 40 Break down these numbers by Department and by Employee. Identify departments which don't have any training programs identified. Identify Employee wise training needs and plan for training in coming few months. Track these numbers on monthly basis. 2. To facilitate this goal, you might need to allocate budget for training. Allocate 1-5% of salary paid to employees as training budget. Track amount allocated and Amount used on monthly/fortnightly basis. This should be tracked along with the above metric to ensure that budget is not spent on just one department. A wrong thing this that might happen is all budget is used but percentage of employees who attended training is only 60%. Another thing that might happen is all budget is used but average number of hours per employee is below goal of 40. Summary The above is my wishlist to see it happen. It is not easy to implement such a seemingly trivial thing. Not many organizations may have the processes to measure this. Even if part of the above is implemented, it will go a long way in keeping employees happy and help organizations become more effective. Related Articles
